A 280-person pharma company with rising attrition asked us to find out why — and what to do about it.
Where they started.
Northwind's HR team had run two engagement surveys in eighteen months. Both had scored 'amber'. Attrition kept climbing. Leadership wanted a third survey. We suggested something else first.
What we did.
We interviewed forty-five employees across grades and ran a focused diagnostic survey designed around four specific hypotheses. The findings were uncomfortable and concrete. We then designed four targeted interventions — none of them training programmes — and worked with the HR team to launch them.
Where they landed.
Regretted attrition fell 37% over the following twelve months. Two of the four interventions were retired after six months; two were kept and embedded.
